SOCIALIZATION TACTICS, JOB SATISFACTION AND TURNOVER AMONG SPANISH SOLDIERS: THE MEDIATOR ROLE OF ORGANIZATIONAL VALUES KNOWLEDGE

Study attempts to clarify relationships between organizational socialization tactics, job satisfaction and intention to leave into a longitudinal study. Moreover, learning of organizational values has been proposed as a partial mediator in these relationships. Data from professional Spanish Army soldiers (N = 143) have been collected at organizations registration. Outcome has been measured at time of contract renewal, two years later. Content tactics were predictors both of job satisfaction (beta =.74) and intention to leave (beta = -.67), while social tactics predicted better job satisfaction (beta =.54) than intention to leave (beta= -.35). Context tactics influences only job satisfaction (beta = -.16) with a negative sense. Finally, learning of organizational values mediated relationships between content tactics and job satisfaction. We suggest new research according to findings.
