The impact of organizational justice on job satisfaction and affective commitment in an Italian hospital

The aim of this study was to verify the impact of the organizational justice dimensions (distributive, procedural, interpersonal and informational) on job satisfaction and affective commitment. Two hundred sixty-six health workers, including 95 doctors and 171 nurses, working in three critical condition wards (cardiology, intensive care and emergency room) of the two main hospitals located in the ASL 10 district of Florence, were administered the following tools: the Organizational Justice Scale, the Work Satisfaction Questionnaire and the Affective Commitment Subscale. Professional category, informational justice and distributive justice were predictors of job satisfaction, while distributive justice alone had an impact on affective commitment. The results provide an in-depth look at the organizational justice construct, delineating new areas of research and intervention.
