Effects of paradoxical leadership on generation Y employees' voice behavior: Exploring the chain mediating role of employees' psychological safety and job crafting

摘要
Drawing on self-determination theory, this study explores how paradoxical leadership stimulates voice behavior among generation Y hotel employees by focusing on the chain mediating role of employees' psychological safety and job crafting. Using data from 322 validated supervisor-subordinate pairs across 34 Chinese hotels via a three-wave survey, the results show that paradoxical leadership motivates employees to make constructive suggestions or identify operational inefficiencies, thereby increasing organizational efficiency. Psychological safety and job crafting exhibit a chain mediating effect in the link between paradoxical leadership and employee voice behavior. This study contributes to the hospitality literature by highlighting the under-researched mechanisms linking paradoxical leadership and voice behavior in Generation Y and the implications for hotel managers' practice.
